Work is evolving rapidly due to economic uncertainty, shifting employee expectations, and fast-moving advances in AI. Leaders may not be able to control these forces, but they can influence how their organisations prepare their people for what’s ahead. 

That’s why we publish the UKG Megatrends each year. The 2026 insights highlight the most influential shifts shaping work and offer practical, people-centred recommendations. Our latest trends focus on three priorities: unlocking greater value from AI, adapting to a more flexible talent ecosystem, and enabling employees to do their best work. 

Let’s explore the three Megatrends shaping the year ahead: 

1. Accelerating adoption: The people-first AI imperative 

AI is dominating leadership conversations. It’s moved from theory to daily operations faster than almost any workplace innovation in recent history. Today, 78% of organisations use AI in at least one business function, showing that AI has become a routine part of how work gets done. 

Yet most organisations still struggle to see value. The challenge isn’t the technology itself. It’s the people side of the transformation. 

Insights from Great Place to Work tell us that two-thirds of organisations aren’t culturally or operationally prepared for AI adoption. UKG research adds another dimension: only 38% of frontline employees use AI today, and 64% worry it might replace their job. 

Readiness isn’t just technical. It’s emotional. 

Why people-first AI matters 

“Every few decades, breakthrough technology fundamentally changes the way we do everything, from how we live to the way we work and beyond,” says Suresh Vittal, Chief Product Officer at UKG. “How productive would we be without electric power, the assembly line, or mobile phones? Like those innovations, AI is quickly becoming ubiquitous and indispensable to work — and ignoring it now is like choosing not to use a computer or the internet.”  

But investments alone won’t deliver results. Organisations need clarity, trust, and skill-building to help employees embrace AI with confidence. 

How leaders can ensure successful AI adoption 

1. Communicate early, often, and clearly. 
Currently, 42% of frontline employees don’t understand AI’s value in their work. Employees are three times more likely to embrace AI when leaders communicate transparently, and seven times more likely when those leaders are approachable. 

2. Close the skills gap. 
Forty-six percent of leaders cite skill gaps as a barrier to AI adoption. Only 53% of frontline employees feel prepared for an AI-enabled workplace. Upskilling is essential, not only for effective AI use but also for retention. 

3. Build trust in the tools and the process. 
Seventy-five percent of frontline workers say they would trust AI with some tasks, yet only a fraction actively use it. Trust grows when teams participate in identifying where AI can help and understand how it supports, rather than replaces, their work. 

AI may shape the future of work, but people will determine whether it succeeds. 

2. Pursuing agility: The talent ecosystem reality 

The global talent shortage is accelerating. By 2030, the world could face a shortfall of more than 85 million skilled workers. Today, 74% of employers struggle to find the talent they need, and the problem is widespread: 

  • 77% of retailers report difficulty filling labour gaps 
  • 90% of manufacturers say shortages hurt their bottom line 

As a result, leaders recognise the need to pivot more quickly. Four in five executives (79%) say they need greater agility in talent processes to respond to changing priorities. 

Why pursuing agility matters 

This isn’t just a hiring challenge. It’s a work design challenge. The traditional employer–employee model no longer fits the reality of evolving roles and talent needs. Organisations must blend full-time employees with part-time staff, contractors, gig talent, and even AI agents. 

Talent is no longer a pipeline. It functions more like an ecosystem. 

How leaders can make agility a reality 

1. Expand your definition of talent. 
Among organisations that outsource, 42% do so to access better talent, compared with 34% who cite cost savings. Meanwhile, 20% are developing “digital workforce” strategies that include AI-enabled work. 

2. Build internal mobility into your operating model. 
Today, 57% of HR leaders lack an internal marketplace, and 32% lack a system to track skills. That’s especially notable because 42% of frontline workers say managers don’t provide enough guidance on training or growth. 

3. Prioritise agile deployment of people and skills. 
Only two in ten organisations say their skills mapping is accurate, making it difficult to deploy people to roles efficiently. Employees feel this too: work schedules and limited career growth are the second and third-most-common reasons frontline workers consider quitting. 

The need for a talent ecosystem is already here. Organisations that adapt now will be better positioned for the year ahead. 

3. Beyond engagement: The employee enablement era 

Despite years of focus on engagement, progress has plateaued. Global engagement fell to 21% in 2024, translating into an estimated $438 billion in lost productivity. 

To fix the engagement problem, organisations need to focus on the root cause: 

  • 38% of frontline employees don’t feel empowered to make important decisions 
  • 47% of frontline workers believe their organisation operates with two different cultures — one for them, and one for everyone else  
  • 70% of team engagement depends on the manager, who is often overwhelmed 

Why employee engagement matters 

Traditional engagement programs—surveys, perks, pulse checks—have value, but they aren’t enough. In 2026, the organisations that grow will be the ones that enable employees with the trust, support, and tools to make an impact. 

Enablement is where culture becomes performance. 

How leaders can create an environment of enablement 

1. Build a trust-based culture. 
High-trust organisations see 42% higher discretionary effort. Trust is built through consistency and leadership that moves from command-and-control to empowerment. 

2. Support every dimension of wellbeing, from financial to personal to developmental. 
Frontline workers are clear about their needs: 

  • 56% live pay cheque to pay cheque
  • 78% feel burned out, and 84% say burnout affects productivity 
  • 68% want to build new skills, yet many struggle to find time for development 

Wellbeing isn’t optional. It’s foundational. 

3. Equip employees with tools that simplify their work. 
Eighty-three percent of frontline workers say technology enhances their experience, but only four in ten have access to communication tools. When people have access to information, resources, and real-time connections, productivity and engagement improve across the board. 

Enablement isn’t about asking people to do more. It’s about removing the barriers that slow them down. 

In summary: Turn insights into action 

Across all three Megatrends, one truth stands out: when people thrive, performance follows. 

AI delivers value when employees trust and understand it. Talent strategies succeed when you rethink how work gets done. Engagement grows when people feel empowered, supported, and equipped. 

Work will keep changing — faster than any of us might expect. But with clear insight and a people-first strategy, you can turn that change into progress.
